Abstract

Pakistan's information technology (IT) and knowledge-intensive sectors are undergoing a structural transformation driven by the twin forces of hybrid work and artificial intelligence (AI) in human resource management (HRM). This review synthesises a substantial body of recent empirical and conceptual work, largely situated in Pakistan, to interrogate how leadership, digital HRM practices, and emerging forms of disengagement interact to shape employee engagement, retention, innovation, and well-being. The evidence converges on a central argument: technology alone does not determine employee outcomes; rather, the interaction between digital infrastructure, leadership behaviour, and employees' psychological and skill-based readiness conditions whether hybrid and AI-enabled work arrangements function as resources or demands. Transformational leadership emerges as a recurring mechanism that simultaneously buffers quiet quitting, fosters psychological safety and innovative work behaviour, and amplifies the engagement potential of AI-enabled HRM. However, recognition and workload management are shown to be non-substitutable organisational responsibilities that leadership alone cannot offset. The review identifies critical gaps, notably the under-examination of green HRM, climate-related and political attitudes, and non-workplace behavioural outcomes within the same analytical frame, and proposes an integrated agenda for research and practice in Pakistan's evolving digital economy.
